Abstract
Računalni programeri trenutno su među najtraženijom radnom snagom na tržištu. Mnogobrojne poslovne prilike za programere rezultirale su njihovim čestim izmjenama radnih mjesta, a ujedno je i kompanijama otežano dugoročno ih zadržati unutar tvrtke. Iz tog razloga, javlja se sve veća potreba za razvoj strategija retencije pomoću kojih bi, uz adekvatan kompenzacijski paket, programeri osjećali zadovoljstvo poslom na trenutnoj poziciji. Dosadašnja istraživanja opisuju programere kao pojedince koji su visoko intrinzično motivirani obavljati svoj posao prilikom čega je njihova predanost struci viša od predanosti organizaciji u kojoj rade. Budući da su tehnološka unaprjeđenja sve češća, od iznimne im je važnosti kontinuirano profesionalno usavršavanje, pri čemu zajednički jedni drugima pomažu nesebično dijeleći vlastita znanja. Cilj ovog istraživanja bio je opisati i utvrditi strategije retencije za programere u informatičkim tvrtkama ovisno o njihovom senioritetu. Provedeni su polustrukturirani intervjui s programerima i zaposlenicima odjela ljudskih potencijala različitih informatičkih tvrtki. Tematskom analizom sadržaja intervjua dobiveni su čimbenici koji pospješuju zadržavanje mladih programera (eng. junior developers), a to su: kvalitetan program mentoriranja, mogućnost napretka i učenja novih tehnologija te redovita unaprjeđenja sukladna stjecanju radnog iskustva. Stariji programeri (eng. senior developers) izjavljuju o važnosti smislenosti projekta na kojemu rade, financijskoj ponudi te autonomiji rada i kreiranja vlastitog radnog vremena.
Abstract (english)
Computer programmers are among the most sought-after workforce in the labour market. Numerous business opportunities for programmers have resulted in their frequent job changes which led to companies having hard time keeping them within the long term. Therefore, there is an increasing need of developing employee retention strategies by which, providing an adequate compensation package, developers would feel satisfied with their job at the current position. Previous research describes programmers as individuals who are highly intrinsically motivated to perform their work with their commitment to the profession being higher than their commitment to the organization they work for. Due to rapid technological improvements, continuous professional development is extremely important to developers, whereby they help each other by sharing knowledge selflessly. The aim of this research was to describe and determine retention strategies for programmers in IT companies according to their seniority. Semi-structured interviews were conducted with developers and employees of human resources departments of different IT companies. The thematic analysis of the content of the interviews yielded factors that might enhance the retention of junior developers, such as: having an onboarding plan, career progress tracking, new technology learning opportunities and frequent career and salary promotions. Senior developers declare the importance of working on a meaningful project, greater working time autonomy and an attractiveness of the financial offer.
